Synthesis

The idea of gender wage discrimination being widely practiced in the United States today is a difficult concept for many to swallow. With the Equal Pay Act of 1963 and Title VII of the Civil Rights Act of 1964, the realization of the existence of the gender wage gap surprises many Americans. These authors bring to the forefront the idea that there is more to the gender wage gap then just companies discriminating against women and minorities. They sight many sources with defined data including Burres and Zucca who looked at database information from 1992 through 1997 and confirmed that just over 3% of women held a position in the top 5 spots in most companies. Furthermore, the pay for executives showed women’s salaries were considerably lower than those of their male counterparts (Kennedy, Nagata, Mushenski, &Johnson, 2008, p. 13-14). This fact alone directly affects the productivity of the workplace, causing resentment and discontent with female employees. Add to the issue those women with disabilities and the percentages of discrimination raise a staggering fifty percent. The authors also showed evidence of wage discrimination against African Americans, adding to the argument that female African Americans are fighting an even tougher battle then white women (Kennedy et al. , 2009, p. 14). The authors provide arguments as to why these wage differences still exist, sighting Hartmann, Gault, Lovell, Sinzdak, & Caiazza (2003) who claim the most prevalent reason is fewer hours worked. Women have other responsibilities with family and home that pull them away from work, which in turn gives them less experience and training, justifying a lower salary. Even in the last 40+ years women have been working their way into male dominated positions, yet their wage is still 23. 5% lower than their male co-worker (Kennedy et al. , 2008, p. 15). Another argument is that of social and professional networking playing a part in the wage differences. Most evidence leans toward the concept that networking is beneficial in securing higher paying positions. It also showed that white men were more apt to promote other white men than women or other minorities. Yet, women with powerful social or professional connections were also able to secure higher paying positions. Other minorities seemed to have lower socioeconomic status and thus had difficulty in obtaining higher paying positions (Kennedy et al. , 2008, p. 15-16). The authors also touch on the idea that women are less apt to boast about their accomplishments, or pat themselves on the back, effectively letting their superiors know about positive situations, or client successes. Women also tend not to negotiate salaries therefore leaving money at the negotiating table and keeping their salaries lower. There is also mention of the correlation between emotions and pay reviews, being that women respond to positive feedback with more satisfaction then that of monetary compensation, thus failing to acquire the much deserved pay increase. These facts may address a small percentage of the wage gap, but in no way explain away the entire 23. 5% difference (Kennedy et al. , 2008, p. 8). If fighting the battle of wage discrimination isn’t enough, then take a look at how the laws are written. Both the Equal Pay Act of 1963 and Title VII of the Civil Rights Act of 1964 put the burden of cost and the difficulty of proof on the employee, making the chance of winning almost impossible. The government needs to provide assistance to those facing this unjust, and assist at all levels, state and federal to enforce and prosecute those crossing the line (Kennedy et al. , 2 008 p. 14). Equal pay to all could bring harmony and cooperation to the workplace, which could encourage higher production and increased revenue, proving that elimination of gender wage discrimination is a healthy change for the economy (Kennedy et al. , 2008 p. 14). All of these arguments play into the idea that if the gender wage gap was completely eliminated the economy and the government would benefit. Education, experience, networking and negotiating all play a part in the difference in pay, but as pointed out in this article, those arguments do not justify the 23. % variance. Equal pay also promotes women to a higher pay scale and removes many single parents from government assistance, in turn saving to government money. Higher pay and abolishment of gender wage discrimination means more taxes, more discretionary funds available for spending, decreased resentment in the workplace and positive teamwork, which could result in higher productivity equating to a stronger economy.

Gothic Genre Explored in Tim Burton’s Films Essay

This is often ignited by key scenes that feature macabre, supernatural, fantasy or science fiction. This is evident in the various scenes within each of Tim Burton’s Films. Tim Burton incorporates the style of Gothic elements such as Gothic style architecture and prominent dark lighting in the film, Edward Scissor Hands (1990). Through these film techniques, Burton thus is able to explore the the dark and damaged world of the suburbia. These techniques include the bright lighting within the suburbia residences, which often emphasizes the contrasting dark lighting from black shades implemented by the hand made metal structures that is prominently used within Edward’s Victorian styled manor/home. Such discrepancies between bright and dark lighting is evident in the scene where Pegg decides to visit Edward’s isolated mansion in hopes to sell her Avon products, despite her failure from her seemingly welcoming suburbia. Pegg’s exclusion implements the idea that the suburbia is the damaged world, which is evident in the scene whereby many residences such as Joyce impolitely ignores Pegg from entering her house while selling her Avon products. This juxtaposes the seemingly warm-hearted suburbia, which in fact is not. However Edward’s home provides more warmth than the suburbia. Tim Burton also contrasts the general suburbia and the Gothic styled architecture of Edward’s Victorian style manor. The conformity of the suburbia is evident in the scene where residences of the suburbia robotically leave their picture perfect houses with clean cut lawns to work. The dichotomies of light and dark lighting, the suburbia’s commitment in submitting to conformity provides a sense of uneasiness and a sinister atmosphere for the audience, because the audience is challenged to reason that the Suburbia is actually the damaged world, despite the eerie aura that Edward’s home project through its dark lightning and threatening appearance. Through Burton’s exploration of the damaged suburbia world, he has successfully fused gothic elements such as light and dark lighting complimented by gothic styled architecture and structures, in effectively creating the horror film, Edward Scissor hands (1990). Similarly in the film, Nightmare before Christmas (1993), Tim Burton also integrates dark lighting and unconventional style of architecture, in the gothic setting of Halloween town. Tim Burton aims to depict Halloween town as the damaged world by portraying its setting with harsh and direct lighting complimented with monochromatic tones. This is evident in the opening musical scene of the film, whereby the buildings and the residents of halloween town is depicted in various panning and establishing film shots. Burton also explores this damaged world through Halloween town’s set such as narrow based structures, mythical organic structures, elongated silhouettes, bone like trees, deep shadows and textured woods. This is evident in the scene, when protagonist Jack Skellington wanders aimlessly in the deserted forest, after the previous Halloween event celebration was finished. The dark and intense lighting implemented by the unusual geometrical structures and architecture of Halloween town fabricates an unnatural, creepy and an uneasy atmosphere amongst the audience. The effect on the audience perspicuously demonstrates the expected reaction based on the standards of horror films. Therefore through Tim Burton’s employment of the gothic elements such as dark lighting and gothic styled architecture, Burton successfully explores Halloween town as the damaged world, thus fabricating an effective horror film. In the film, Sleepy hollow (1999), Tim Burton also integrates various Gothic elements such as Dark lighting and Gothic styled architecture, to emphasize the damaged world of Sleepy Hollow, in efforts to achieve a successful horror film. Tim Burton continuously present the town of Sleepy Hollow under monochromatic tones and shadows, under the principal influence of film noire, a style that highlights the macabre and haunted aura of Sleepy Hollow, through an abundant use of black and white tones with splashes of red. Burton also uses sets in the film that feature dense forests of skeletal trees, rotting and gothic styled houses with prominent exaggeration of key landmarks such as the detail and seemingly animate structure of the ‘Tree of the Dead’. This demonstrates that his isolation within the confines of his outlying manor/home on the hill has greatly effected his knowledge of lawful conduct within a law-abiding world that does not accept him, understand him nor want him. Edward’s physical constraints and flaws within his knowledge of social etiquette/manner and lawful conduct vividly provides the audience that Edward clearly has imperfections as a hero and thus this response creates an emphatic yet supernatural atmosphere amongst the audience towards Edward. Overall, through the interpretation of Edward as the Flawed Hero, Tim Burton has successfully used Gothic elements to create the horror component in the film, Edward Scissor Hands (1990). Supernatural elements also includes the inclusion of witches in state of possession as well as Ichabod Crane’s influence within the spiritual and supernatural realms. His flawed protagonists are consistently isolated from those they seek to be accepted by. Edward Scissor hands through his physical deformity, Jack Skellington through his loneliness and boredom and Ichabod Crane through his association with the Supernatural realms, lack of social etiquette and also his avante-garde experimental ways of thinking. Through these skillfully combined gothic elements, suspenseful and horror films are produced.

Their discoveries, trade and colonialization did made them to have enriched culture. We define organizational culture as a set of shared, often implicit assumptions, beliefs, values and sense-making procedures that influences and guides the behavior and thinking of organizational members, and continuously enacted and in turn reinforced –or changed- by the behavior of organizational members. Our definitions is fully compatible three characteristics universally seen as central to the concept of culture: (a) it emerges during the adaptive interaction between people and their environment, and therefore it will change when these interactions change; (b) it is by necessity constituted only of shared, intersubjective elements; and (c) it is transmitted to members across time periods and changing member cohorts or generations. In many ways, culture is like personality. In a person, the personality is made up of the values, beliefs, underlying assumptions, interests, experiences, upbringing, and habits that create a person’s behavior. Culture is made up of the values, beliefs, underlying assumptions, attitudes, and behaviors shared by a group of people. Culture is the behavior that results when a group arrives at a set of rules (generally unspoken and unwritten) for working together. An organization’s culture is made up of all of the life experiences each employee brings to the organization. Culture is especially influenced by the organization’s founder, executives, and other managerial staff because of their role in decision making and strategic direction. Edger Schein’s (1985) three levels of culture: artifacts, values and assumptions. For Schein, the essence of culture is located at the level of basic assumptions which reflect how members of culture experience reality, how they perceive the physical and social world, and how they think and feel. These assumptions are taken for granted, and rarely questioned. A culture’s assumptions provide the basis for and interact with values –Schein’s next level of culture. Values are the social norms, principles, standards and objectives that are valued by cultural members for their intrinsic worth. Values are accessible because they are revealed by behavior and priorities. Cultural values often indicate what is seen as morally right and wrong in a particular context. Even though values remain subconscious, members are more aware of them than of their underlying cultural assumptions. In particular, members become aware of their values when they are challenged during times of change or when someone violates conventions. Values are linked to artifacts, Schein’s third cultural level, in that values-congruous behaviors express and manifest the cultural values and assumptions located at the other levels. This can happen through deliberate expressive actions, through unintended expressive actions, or through other actions that manifest cultural assumptions and values. Anything observable linked to behavior can be seen as artifacts including objects, verbal expressions and activities. But how culture effect on organizations? The culture of a country or region in which the organizations function influences the way of motivating employees. In some countries, such as Japan, giving an individual reward to an employee could embarrass the recipient and so be de-motivating. In high-context collective cultures, there are often expected norms of behavior for particular situations. Offering rewards for individual behavior that runs counter to group norms is unlikely to have a positive influence on motivation. In some countries, the perception of material items is as gifts rather than as rewards for performance. In China, for example, organizations often distribute food to all employees as holiday gifts. People in higher position positions get more or better quality items, but employees make no connection between their performance and the gifts. People in different cultures communicate among themselves differently. The major differences in how people from different cultures communicate with each other are language usage, verbal style, and nonverbal communication. Two people may speak the same language but speak it quite differently. Verbal communication styles are another way for cultures to vary in their communication patterns. In cultures employing a direct style, the speaker tries to convey his true feelings through the choice of words. In the indirect style, the speaker selects words to hide his real feelings. The direct style is common in individualistic, low-context cultures, and the indirect style in collective, high-context cultures. The direct style allows the individualist to express his own ideas clearly. The collective orientation is to maintain group harmony and concern for the feelings of others. There is a number of effects of culture on organization and making a diverse multi-cultural organization must be a great challenge to the managers, but there are also advantages of managing organizational culture. Culture is a word used to describe the behaviors that represent the general operating norms in your environment. Culture is not usually defined as good or bad, although aspects of your culture likely support your progress and success and other aspects impede your progress. A norm of accountability will help make your organization successful. A norm of spectacular customer service will sell your products and engage your employees. Tolerating poor performance or exhibiting a lack of discipline to maintain established processes and systems will interrupt your success. †¢ Culture is learned. People learn to perform certain behaviors through either the rewards or negative consequences that follow their behavior. When a behavior is rewarded, it is repeated and the association eventually becomes part of the culture. A simple praise from an executive for work performed in a particular manner molds the culture. †¢ Culture is learned Through Interaction. Employees learn culture by interacting with other employees. Most behaviors and rewards in organizations involve other employees. An applicant experiences a sense of your culture, and his or her fit within your culture, during the interview process. An initial opinion of your culture can be formed as early as the first phone call from the Human Resources department. †¢ Sub-cultures Form through Rewards. Employees have many different wants and needs. Sometimes employees value rewards that are not associated with the behaviors desired by managers for the overall company. This is often how subcultures are formed, as people get social rewards from coworkers or have their most important needs met in their departments or project teams. †¢ People Shape the Culture. Personalities and experiences of employees create the culture of an organization. For example, if most of the people in an organization are very outgoing, the culture is likely to be open and sociable. If many artifacts showing the company’s history and values are in evidence throughout the company, people value their history and culture. If negativity about supervision and the company is widespread and complained about by employees, a culture of negativity, that is difficult to overcome, will take hold. †¢ Culture is negotiated. One person cannot create a culture alone. Employees must try to change the direction, the work environment, the way of work is performed, or the manner in which decisions are made within the general norms of the workplace. Culture change is a process of give and take by all members of an organization. Formalizing strategic direction, systems development, and establishing measurements must be owned by the group responsible for them. Otherwise, employees will not own them. †¢ Culture is Difficult to Change. Culture change requires people to change their behaviors. It is often difficult for people to unlearn their old way of doing things, and to start performing the new behaviors consistently. Persistence, discipline, employee involvement, kindness and understanding, organization development work, and training can assist you to change a culture. Your work culture is often interpreted differently by diverse employees. Other events in people’s lives affect how they act and interact at work too. Although an organization has a common culture, each person may see that culture from a different perspective. Additionally, your employees’ individual work experiences, departments, and teams may view the culture differently. Your culture may be strong or weak. When your work culture is strong, most people in the group agree on the culture. When your work culture is weak, people do not agree on the culture. Sometimes a weak organizational culture can be the result of many subcultures, or the shared values, assumptions, and behaviors of a subset of the organization. For example, the culture of your company as a whole might be weak and very difficult to characterize because there are so many subcultures. Each department or work cell may have its own culture. Within departments, the staff and managers may each have their own culture. Ideally, organizational culture supports a positive, productive environment. Happy employees are not necessarily productive employees. Productive employees are not necessarily happy employees. It is important to find aspects of the culture that will support each of these qualities for your employees. Managers must know well how to manage the organization’s culture and have to explore many aspects of organizational culture and cultural change to make organization more effective and productive. The concept of culture will become useful for the managers to make successful and productive organization by managing culture effectively. Managing culture is very much concerned with leadership of a manager. Culture is a difficult to define concept and is capable of being misinterpreted by managers who must attempt to make use of it in their work activities. A range of definitions were explored, as were number of facets of both organizational and national culture relevant to the human experience of work. New employees must be effectively integrated into the organization if they are to become productive members. It is not possible to manage every person all the time that they are at work. Internalization of responsibility and knowledge of requirements must be delegated if effective management is to be achieved. Culture is able to offer a meaningful way of accounting for many related phenomena. However, the notion of culture, particularly a strong culture, however attractive, provides a conflict-free way for managers to ensure harmony and the achievement of objectives, is simplistic and does not reflect experience. Culture is a problematic concept because it is difficult to define in precise terms. It is an easy term to recognize in that it is relatively obvious how organizations differ. When visiting an organization, a ‘feeling’ becomes apparent which provides a general indication of the culture. For example, one organization might feel busy with a buzz of activity and a feeling of purpose; while another might feel relaxed with a feeling of calmness in the approach to work. It is important for managers to study other cultures also because their competitors, suppliers, shareholders, or employees may come from other cultures. In developed countries there is also an increasing number of immigrants and workers bringing their own cultures into their new homes. World War I Essay -- Trench Warfare

World War I was a stalemate right from the outbreak of the war as a result of trench warfare. With the introduction of this system, a piece of land stretching from the Belgian coast, through France, and ending in Switzerland, became the venue for majority of the conflict. For almost three years, this line shifted by no more than a few hundred yards. All of this changed when the United States joined the war and prompted Germany to make an all-out drive on the Allies so as to end the war before the American Army reached full strength on the battlefield. The American Expeditionary Force allowed the Allies to take the offensive, thereby ending the static state of war that had settled on the Western Front as a result of trench warfare. The system of trench warfare had men facing each other across opposing lines dug into the ground. The purpose of digging trenches was purely a matter of survival. In a war where technology was the worst enemy, trenches were a must. Following the Battle of Somme in 1916 where casualties exceeded one million, the High Command on both sides of the war learned of the desperate need for trenches. The first trenches, as Albert Marrin describes in The Yanks are Coming, were â€Å"not mere slits in the ground.† Each trench system was composed of line upon line of trenches. Most trench systems were composed of three trenches. In case of an attack, there was usually another trench to provide defense if the forward trench was taken by the enemy. Smaller communication trenches linked each of the major trench lines (Marrin 80). The most memorable feature of any trench line was actually the land in between. This land was known as no-man’s land. No man's land varied extremely in length. There were extremes at both ends... ... of losing at which point the Americans entered the fray. The final act that broke this deadlock was the defeat of the Germans at Belleau Wood by the Americans. In doing this, they brought a sense of newfound desire and energy on the Allied part. For the Germans, the Americans represented a force to be reckoned with. The American Army brought the â€Å"fight† back to the soldiers in the trenches. Captain Lloyd Williams of the Marines was a prime example of this spirit. When asked by the French if he wanted to retreat, he replied: â€Å"Retreat? Hell we just got here.† (qtd.
