In the past five years, we have gotten a taste of what is going to feel like in a market where there are simply not enough qualified people to fill jobs needed to be filled. The recent downturn has caused organizations to stop many of the programs that were starting to show promise in the field of Human Capital Management, particularly on the recruitment side of the house. In these testing times, one needs to have proper strategy in place to be successful in any venture.In business you cannot do everything by yourself. You need capable and highly accomplished people to assist you in achieving the goals that you have set for your organization. Today, we are in the era of ‘War of Talent'. Wherein it is becoming more and more hard to get right kind of talent and keep hold of them. Many organizations are trailing to competitors because they are not able to hire â€Å"right type of people† and retain them. â€Å"What is the difference between ‘Recruiting' and ‘St rategy Talent Acquisition'? Recruitment is nothing more than filling the vacant positions, whereas Strategic Talent Acquisition is a long term process. It is not only concerned with filling the vacant positions today, but also using the prospective candidate data for filling similar positions in future. Strategic Talent Acquisition allows an organization have a pool of competitive talent that could be used for filling the positions in future. Executive leadership cites the procurement of human capital among their top concerns.The first step to address this reality is the recognition that successful talent acquisition is no longer an annual process, but instead is the process of building long-term strategies. Whether it is board room pr factory floor, a combat is swiftly taking shape. It will unquestionably redefine how organizations do business in the 21st- century market. A prophesy of the warfare came two decades ago, when Mckinsey consulting predicted a progress in the business s etting that could later on become the most serious issue facing HR managers.This ‘Talent war' or skill shortage is threatening the very existence of many corporations. Disparate to their parents or grandparents, they are ready to change jobs and switch to different company and might even regard as staying with the same company to be an indication of lethargy or lack of objective. Acquiring ‘Star Performers' is a both art and science.The key to success is to be able to attract the ‘Top Performers'. Encouraging ‘Top Performers' to identify other top performers outside your organization is an extremely useful tool. Corporations offer reward to their employees in order to get these names. If I identify a talented person who fits my requirement and is working in another company and if I can lure that talent in to my organization then there's nothing wrong in doing that.In the end, I like to conclude that there is no â€Å"silver bullet† that will guarantee that a company succeeds in its efforts to construct a prolific, and adaptable workforce which is competent enough to meet and exceed the companies goals. Understanding a candidate’s motivational fit is extremely crucial in all recruitment and retention efforts. Studies have proved that motivational fit is the sole major predictor of malingering, turnover and overall employee satisfaction. If people are pleased with their position and pleased with their compensation and other benefits, they will be more prolific and in turn your company will be more productive.

McGregors Theory X and Y: According to Douglas McGregor (1960) in developing theories X and Y, managers took two different views of their subordinates and conducted practices that would best suit their assumption of the workers. Theory X managers, think that people dislike work, which is a necessity for survival. They perceive workers to be lazy who avoid responsibility, who lack ambition and prefer to be directed, rather than use initiative to take roles of responsibility. These managers use directive approach to leadership and are very strict and controlling with their subordinates. Organisational goals already established and workers are pushed in a certain direction so that these goals can be fully achieved. Theory Y managers believe that if workers are in the right conditions, they will work hard their own will, helping the organization achieve the set out goals, and in return, being rewarded for this hard work and effort. In this scenario, managers will work together with subordinates, deciding work objectives and by developing strategies designed to achieve these goals. They will encourage team working and also delegate decision making when and where possible. In relation to Tesco, the management are likely to take a theory X approach in running their organisation. Blake and Moutons Management Grid: The management grid identifies a range of management behaviours based on various ways that task-oriented and employee-orientated styles can interact with each other. In relation to Tesco, the management would identify themselves mostly to an Authoritarian management style (also known as produce or perish style), which has a high concern for production and efficiency and concentrates less on people. They take a task oriented approach which takes in hand the needs of the task rather than the wants of subordinates. This is again, similar again to the Theory X approach stated approach, and is effective to Tesco where there is a larger amount of lower-skilled employees. Herzberg Two Factor Theory: Fincham and Rhodes (2005) stated that Herzbergs two factor theory involved, firstly the motivators and secondly the hygiene factors. Hygiene factors involved supervision, salary, work environment, company policies and relationship with colleagues. The absences of these were seen as dissatisfying aspects of a job which can affect the morale of workers. Motivators stated by Herzberg include; responsibility, achievement, promotion and recognition. Leadership styles: A managers leadership style creates the climate within which employees work and influences the attitude and performance of his team. A manager will have a preferred style, but this will not be appropriate in every situation. To be effective, managers must learn to adapt their leadership style to the circumstances and in response to the employees they manage. This is known as situational or contingency leadership. In an article published in the Harvard Business Review in 2000, Daniel Goleman identified six leadership styles: coercive, authoritative, affiliative, democratic, pacesetting and coaching. Goleman linked these six leadership styles to managers able to choose the style best suited to the situation. Coercive and Authoritative: Managers with a coercive leadership style exert tight control over employees and rely on the threat of negative consequences to ensure compliance. This style of management can be successful in crisis situations. Maslow: Abraham Maslow (1908 1970) along with Frederick Herzberg (1923-) introduced the Neo-Human Relations School in the 1950s, which focused on the psychological needs of employees. All of the needs are structured into a hierarchy (see below) and only once a lower level of need has been fully met, would a worker be motivated by the opportunity of having the next need up in the hierarchy satisfied. The True Message of Joy Luck Club and The Hundred Secret Senses    Alice Walker calls Amy Tan's novel, The Joy Luck Club, "honest, moving, and beautifully courageous."   Publisher's Weekly describes the novel as "intensely poetic, startlingly imaginative and moving ... deceptively simple yet inherently dramatic."   Not only has Amy Tan's fiction been praised for its literary merit, but it also has been included in anthologies of multicultural literature for its portrayal of Chinese and Chinese-American culture.     Ã‚  Ã‚  Ã‚  Ã‚   However, critics such as George Tseo vehemently disagree with these and other accolades, particularly regarding the cultural details of Tan's fiction and Mandarin Chinese dialogue.   "I take umbrage at Amy Tan's confused rendition of Mandarin not only because the true beauty of the language is obscured but because by doing so the Chinese culture is misrepresented."   He argues that Tan uses "phony" and "stereotypically wooden and metaphorical" Chinese dialogue, a one-sided over-emphasis on Chinese superstitious practices, and culturally implausible plots (339).     Ã‚  Ã‚  Ã‚  Ã‚   Sau-Ling Cynthia Wong, an associate professor of Asian-American studies at the University of Berkeley, corroborates Tseo's challenge of Tan's cultural accuracy.   Wong points out errors such as Tan's misuse of the term "tang jie" or "sugar sister" in The Hundred Secret Senses, Tan's third novel.   Not only has Tan confused the word "tang" with its Chinese homophone--which does not mean "sugar"--but she has ascribed a metaphorical use, meaning a friend as close as a sister, to a term which only refers to a blood relative in the Chinese kinship system (180-82).   Wong acknowledges that "errors of the 'sugar sister' type [lin... ...s. The History of the Roy Adaptation Model The Roy Adaptation Model for Nursing had it’s beginning with Sister Callista Roy entered the masters program in pediatric nursing at the University of California in Los Angeles in 1964. Dorothy E. Johnson, Roy’s advisor and seminar faculty, was speaking at the time on the need to define the goal of nursing as a way of focusing the development of knowledge for practice. During Roy’s first seminar in pediatric nursing, she proposed that the goal of nursing was promoting patient adaptation. Johnson encouraged her to develop her concept of adaptation as a framework for nursing, throughout the course of her master’s program. Von Vertalanffy’s use of systems theory was a key component in the early concept of the model, as was the work of Helson. Helson defined adaptation as the process of responding positively to environmental changes, and then went on to describe three types of stimuli, those being focal, contextual, and residual. Roy made derivations of these concepts for use in describing situations of people in both health and illness. Roy’s view of the person as an adaptive system took shape from this early work, with the congnator and regulator being added as the major internal processes of the adapting person. After 17 years of work with the faculty at Mount St. Mary’s college in Los Angeles, the model became the framework for a nursing-based integrated curriculum, in March 1970, the same month that the first article on the model was published in Nursing Outlook. The four adaptive models were added as the ways in which adaptation is manifested and thus as the basis for nursing assessment. Through curriculum consultation and throughout the USA and eventually worldwide, Roy received input on the use of the model in education and practice. It is estimated that by 1987 at least 100,000 nurses had been educated in programs built around the Roy Adaptation Model. As the discipline of nursing grew in articulating it’s scientific and philosophical assumptions, Roy also articulated her assumptions. Roy’s first descriptions included systems theory and adaptation-level theory, as well as humanist values. As time progressed, Roy developed the philosophical assumptions of veritivity as a way of addressing the limitations she saw in the relativistic philosophical basis of other conceptual approaches to nursing and a limit... ... night within 1 week of HS Prozac cessation'. Another goal could be 'The client will report less anxiety within 2 weeks as evidenced by a reduction in her use of PRN Xanex'. Interventions would be carried out as applicable to the client and would be specific to the nursing goals. They are directed at promotion of adaptation. The final stage of the nursing process is evaluation. Evaluation includes the observation of change in the client’s behavior. One would determine if her goals are met or not met. One would ask the client about changes in her sleep pattern. One would evaluate any changes in behavior related to anxiety. If the behavior is not adaptive, then more assessment is needed and the interventions would be adjusted. In this manner, Roy’s model would be applied to most any clinical situation.
